When Times are Tough, NOLA School Leaders Are Stronger Together
| Since March, our school leaders have been asking themselves tough questions. How do children best learn at a distance? How does a school budget cover the technology and personal protective equipment (PPE) that staff and students need? What is the best way to communicate with parents in stressful times? At the same time, they have been taking thoughtful actions and making big decisions. They have been figuring out how students can get social-emotional learning through a screen, providing teachers with virtual professional development, and making sure each child has a computer of their own. |
| |
| These are serious questions and serious tasks, and too often, our principals are taking them on alone. They feel, rightfully, overwhelmed. It is no surprise, then, that less than a third of New Orleans’ school leaders feel their work is sustainable, and only 25% feel they can balance their work with their personal life. These leaders are passionate and devoted. They are also exhausted, and they have been since before the pandemic began. Now, as the tasks that face our leaders grow ever more urgent, so does their need for support. |
| At New Schools for New Orleans (NSNO), we connected with 86 New Orleans school leaders this year—80% of network school leaders and 94% of single-site leaders—to find out what they needed most. We analyzed their reflections alongside outside research to create a blueprint for school leader retention with concrete strategies for support. We found there is a great deal that could help, including adding more staff to lighten their workloads and offering more professional development. One of the most effective interventions, though, is simple: we need to help leaders collaborate. Our schools may be autonomous in New Orleans, but that does not, and should not, mean that their leaders need to work in silos. |
| |
| Across the board, they consistently rated having “collaboration with a community of other school leaders” as a top way to make their work more sustainable. With different networks and single sites spread throughout the city, leaders need clear, accessible opportunities to build that community. One high school leader said, “I wish I had a network of colleagues to collaborate with...where we could trust each other and learn from one another.” Another leader said, “we need more collaboration among school leaders in the city. To work together and problem-solve through similar issues that we are facing.” |
| |
| NSNO began facilitating such connections last school year, and now we are increasing our efforts. Our E3 Fellowship brought together nine leaders for both formal development sessions and more informal correspondence over text and email. When COVID-19 hit New Orleans, their group messages covered everything from how to run a socially-distanced graduation ceremony to holding meetings over Zoom. This summer, we talked with E3 fellows Nicole Saulny of Esperanza Charter School and Megan Raychaudhuri of Homer Plessy Community School. They spoke to the importance of these partnerships: |
| |
| “Many times, as leaders, we are alone on an island by ourselves. It is great to be able to collaborate with other leaders, especially in this time of COVID-19. We have an email chain, a text chain, we have the in-services together. We’re able to speak our mind and bounce ideas off one another." |
| |
| “It is great to be able to send a text to a group of ten people doing the same work. You get a lot of feedback and different points of view, and that is helpful when you have to make really quick decisions. In a city where organizations might not always do the same things, it’s important that there's a close community of leaders that will work together and have robust conversations.” |
| While the E3 program is powerful, it is also small. Thus, NSNO is expanding offerings to all school leaders citywide. Our New Orleans School Leader Collaborative (NOSLC) will be open to every school leader in New Orleans. The collaborative will meet throughout the year and offer a platform for connection outside those meetings. The first session will be held in October and will cover best practices in virtual learning. Leaders will share and trade resources, systems, strategies and ideas. |
| Leaders will also have dedicated “networking time” at each session in order to build relationships with each other. And throughout the year, NSNO will also facilitate cross-site learning opportunities, where leaders can “shadow” each other and learn from one another’s expertise. These efforts will give our school leaders some of the help they deserve—and because of that, they will improve our children’s education. |
| |
| We need more school leaders to stay in their roles for longer. When a school leader leaves, research has shown test scores tend to decline for two years afterward. Teacher turnover also increases. When principals collaborate, then, we expect to see greater stability across their entire teams. In New Orleans, we know that community matters, and we know it is especially important in a crisis. Since long before the crisis of this moment, our school leaders have been doing some of the most emotionally and intellectually intense work that exists. They deserve a community of their peers to bolster them. They want to learn from each other, grow stronger together, and lead better schools for our children. They need a coalition of others in their exact same role, doing similar work at different schools. They are asking for that community. We are grateful for the chance to help them build it. |
